Role of Staff Performance Appraisal Techniques in Enhancing Educational Leadership and Administrative Effectiveness

The effectiveness of school administrators is pivotal to the achievement of educational goals and sustainable institutional development. This study investigates the influence of staff performance appraisal techniques on the performance of school administrators in public secondary schools within Education District I, Lagos State, Nigeria. Anchored on Goal-Setting Theory, Expectancy Theory, and the Theory of Planned Behaviour, the research adopts a descriptive survey design involving 230 respondents drawn from 99 public secondary schools across three educational zones. The study examined four appraisal techniques - Self-Evaluation, Peer Evaluation, Critical Incident Method, and Annual Performance Evaluation Report (APER), and their collective impact on decision-making, strategic planning, professional development, and administrative efficiency. Results from Pearson Product Moment Correlation analyses revealed that each technique had a statistically significant and positive influence on administrators’ performance (p < 0.05). The study concludes that a transparent, standardized, and developmental-oriented appraisal system enhances leadership effectiveness, accountability, and school improvement. It recommends capacity building for evaluators, policy reforms to ensure fairness, and the integration of performance feedback into administrative planning.
