The influence of workload on educators’ job crafting (a study on educators in East Java, Indonesia)

This study explores the influence of workload on educators’ job crafting among educators in East Java, Indonesia. Job crafting is a proactive process in which employees redesign their tasks to find greater meaning and satisfaction, which is instrumental in meeting the challenges posed by the changing demands of education. Data were collected online between September 24–29, 2024, from 85 educators selected through purposive sampling, ensuring all participants had at least one year of teaching experience. The sample comprised 20 males (23.53%) and 65 females (76.47%), with teaching experience ranging from 3 to 30 years. Descriptive statistics indicated an average workload score of 94.89 (SD = 7.66) and an average job crafting score of 76.92 (SD = 26.04). Reliability testing showed strong internal consistency of the measurement tools, while regression analysis using SPSS 27.0.1 confirmed that workload significantly predicted job crafting (β = 0.486, p < 0.001), explaining 23.6% of the variance.This finding highlight how the dual role of workload can both challenge and encourage proactive adaptation in work practices. These findings highlight the dual role of workload, which can act both as a stressor and as a catalyst for proactive adaptation in work practices. This research contributes to a deeper understanding of how workload dynamics shape job crafting among educators, offering practical insights for improving teacher welfare and performance in the Indonesian education context.
