Abstract

This paper explores the adaptation and resilience of profit companies operating in the Lebanese crisis-prone context. With organizational resilience as the outcome variable, the role of vital employee variables-employee satisfaction, perceived organizational support (POS), employee engagement and employee commitment- is examined. The study included four hypotheses to test the direct effect of these four predictors on organizational resilience, in addition to three moderation hypotheses to assess whether POS moderates the relationship these predictors and organizational resilience. Data was collected from 442 non managerial employees. Correlation, regression, and moderation analyses were applied to test the hypotheses using SPSS. Findings of this paper revealed that POS and employee satisfaction are significant direct determinants of organizational resilience, while commitment and engagement, thought significantly and positively correlated with resilience, did not emerge as significant predictors in the regression analysis. Nonetheless, the moderation analysis demonstrated that POS significantly moderates the relationship between employee engagement and organizational resilience, as well as between employee commitment and organizational resilience. Particularly, higher levels of POS magnify the positive impacts of both engagement and commitment on organizational resilience. Conversely, the moderation effect of POS on the relationship between organizational resilience and employee satisfaction is not statistically significant. These findings provide support for the Social Exchange Theory (SET), Conservation of Resources (COR) theorey, the Resource Based View theory and the Organizational Support Theory. Finally, it highlights the extreme difficulties faced by firms in the Lebanese’ polycrisis environment, and provides practical and theoretical suggestions for improving organizational resilience, and provides practical and theoretical suggestions for improving organizational resilience.
