Abstract

Drawing upon Social Exchange Theory (SET) and Resource-Based Theory (RBT), this study investigates how training effectiveness influences team performance through the mediating roles of diversity management and teamwork quality. Data were collected from 215 employees of a state-owned enterprise in Indonesia using a stratified random sampling method and analyzed through Structural Equation Modeling (SEM-Amos). The results demonstrate that training significantly enhances diversity management and indirectly contributes to improved team performance through its effects on diversity and collaboration. However, the direct impact of training on teamwork quality is minimal, underscoring the importance of contextual and organizational factors in shaping training outcomes. The findings support the mediating roles of diversity management and teamwork quality in linking training effectiveness to team performance. The study contributes to the literature by integrating SET and RBT to explain how inclusive human resource strategies can strengthen organizational performance. These insights provide practical implications for designing training programs that promote diversity, enhance teamwork, and ultimately improve team performance.
